Peran Perceived Organizational Support terhadap Organizational Commitment pada Karyawan Generasi Z dengan Job Flourishing sebagai Mediator

Latar belakang penelitian ini berangkat dari pentingnya menciptakan lingkungan kerja yang mendukung pertumbuhan psikologis untuk meningkatkan komitmen karyawan muda terhadap organisasi tempat mereka bekerja. Selainanalisis menunjukkan bahwa POS berperan langsung secara signifikan terhadap Job Flourishing (? = 0,80, p < .001), dan Job Flourishing berperan secara signifikan terhadap Organizational Commitment (? = 0,50, p < .001). Selain itu, POS juga berperan langsung terhadap Organizational Commitment (? = 0,24, p < .05), serta memiliki peran tidak langsung melalui Job Flourishing (? = 0,40, p < .001), yang mengindikasikan peran mediasi parsialakan JASP. Hasil analisis menunjukkan bahwa POS berperan langsung secara signifikan terhadap Job Flourishing (? = 0,80, p < .001), dan Job Flourishing berperan secara signifikan terhadap Organizational Commitment (? = 0,50, p < .001). Selain itu, POS juga berperan langsung terhadap Organizational Commitment (? = 0,24, p < .05), serta memiliki peran tidak langsung melalui Job Flourishing (? = 0,40, p < .001), yang mengindikasikan peran mediasi parsial.
The background of this study stems from the importance of creating a work environment that supports psychological growth to enhance young employees’ commitment to the organizations in which they work. This research aims to examine the role of Perceived Organizational Support on Organizational Commitment among Generation Z employees, with Job Flourishing as a mediating variable. A total of 250 Generation Z employees in Indonesia participated in the study, selected through purposive sampling. The data were analyzed using a quantitative approach with Structural Equation Modeling (SEM), processed through JASP software. The results indicate that POS has a significant direct effect on Job Flourishing (? = 0.80, p < .001), and Job Flourishing significantly affects Organizational Commitment (? = 0.50, p < .001). In addition, POS also has a direct effect on Organizational Commitment (? = 0.24, p < .05), as well as an indirect effect through Job Flourishing (? = 0.40, p < .001), indicating a partial mediating role.
