Peran Job Insecurity terhadap Motivasi Kerja dengan Persepsi Keadilan Prosedural sebagai Variabel Moderator: Studi pada Tenaga Outsourcing

Motivasi kerja pada tenaga outsourcing memiliki tantangan tersendiri. Pasalnya, sistem kerja bersifat kontrak penuh akan ketidakstabilan yang berpeluang menimbulkan job insecurity. Penelitian ini menguji peran job insecurity terhadap motivasi kerja. Penelitian juga menganalisis variabel persepsi keadilan prosedural sebagai moderator yang mampu melemahkan dampak job insecurity terhadap motivasi kerja. Penelitian kuantitatif melalui survey cross sectional kepada 182 partisipan berusia 18-56 tahun merupakan bagian dari outsourcing di bawah naungan PT Satuan Harapan Indonesia. Data dianalisis menggunakan Moderated Regression Analysis. Hasil menemukan job insecurity berpengaruh negatif terhadap motivasi kerja karyawan. Lalu, persepsi keadilan prosedural juga terbukti signifikan memperlemah pengaruh job insecurity terhadap motivasi kerja. Temuan ini memperkaya literatur serta menggarisbawahi pentingnya keadilan dalam merancang dan menerapkan prosedur organisasi guna menjaga motivasi karyawan.
Outsourced workers face distinct challenges in maintaining work motivation. Fixed-term contracts engender instability and job insecurity. This study aims to investigate the role of job insecurity on work motivation. Furthermore, the perceived procedural justice variable as a moderator is hypothesized to weaken the impact of job insecurity on work motivation. A quantitative approach with a cross-sectional survey design, data were collected from 182 participants aged 18-56 years, all of whom were part of the outsourced workforce under the auspices of PT Satuan Harapan Indonesia and analyzed through Moderated Regression Analysis. The results indicate that job insecurity negatively affects work motivation. Moreover, perceived procedural justice also proved significant in weakening the effect of job insecurity on work motivation. These findings enrich the literature and underscore the importance of prioritizing fairness in designing and implementing organizational procedures to maintain employee motivation.
