PENGINGKARAN KONTRAK PSIKOLOGIS DAN PENGARUHNYA TERHADAP PERILAKU KERJA KONTRAPRODUKTIF

2015 | Tesis | S3 ManajemenStudi ini membahas pengingkaran kontrak psikologis, pelanggaran kontrak psikologis, dan atribusi pelaku dalam menjelaskan proses kognitif terbentuknya perilaku kerja kontraproduktif. Proses tersebut didasari oleh model elaboration likelihood for workplace aggression (Douglas, Kiewitz, Martinko, Harvey, Younhee, & Jae, 2008). Pengingkaran kontrak psikologis dan atribusi pelaku memicu munculnya pelanggaran kontrak psikologis. Selanjutnya hal itu memotivasi seseorang untuk melakukan perilaku kontraproduktif. Selain itu, kontrol diri juga diduga memoderasi pengaruh pelanggaran kontrak psikologis terhadap perilaku kerja kontraproduktif. Studi ini dilakukan dengan survei pada 48 perusahaan yang tersebar di enam kota di Jawa. Studi ini menggunakan 870 penyelia sebagai sampel. Dengan menggunakan alat ukur atau kuesioner dari beberapa peneliti sebelumnya, peneliti melakukan pengujian validitas isi dan konstruk, serta reliabilitas konsistensi internal kuesioner tersebut sebelum dibagikan kepada responden. Model hubungan variabel-variabel tersebut diuji menggunakan model persamaan struktrual (SEM). Hasil studi mendukung model elaboration likelihood for workplace aggression mampu menjelaskan proses kognitif terbentuknya pelanggaran kontrak psikologis yang dipicu oleh pengingkaran kontrak psikologis. Hasil studi juga mendapatkan bahwa individu dengan kontrol diri tinggi dan rendah tidak signifikan dalam memoderasi pengaruh pelanggaran kontrak psikologis terhadap perilaku kerja kontraproduktif. Diskusi mengenai model hubungan variabelvariabel yang diuji dalam studi ini beserta implikasi teori dan praktik dipaparkan secara lengkap dalam disertasi ini. This study discusses psychological contract breach, psychological contract violation, attribution of the perpetrator in order to explain the cognitive process of the formation of counterproductive work behavior. Such process is based on the elaboration likelihood model for workplace aggression (Douglas, Kiewitz, Martinko, Harvey, Younhee, & Jae, 2008). The psychological contract breach and the attribution of the perpetrator lead to the emergence of the psychological contract violation. Furthermore, those motivate someone to exhibit counterproductive work behavior. In addition, self-control is also alleged to moderate the influence of psychological contract violation on the counterproductive work behavior. This study was conducted by doing a survey on 48 companies in six cities in Java. It employed 870 supervisors as samples. Using instruments and questionnaires of previous researchers, the present researcher performed validity test of content and construct, as well as internal consistency reliability of the questionnaires before being distributed to respondents. The correlation model of the variables was tested using the Structural Equation Model (SEM). The results of the study support the elaboration likelihood model for workplace aggression and are able to explain the cognitive process of the formation of psychological contract violation triggered by psychological contract breach. This study also find that an individual with high self-control and low self-control do not moderate the influence of psychological contract violation on the counterproductive work behavior. Discussions about the correlation model of the variables tested in this study along with theoretical and practical implications are presented completely in this dissertation.
