The objectives of this study were to assess whether communication and participation as significant predictor of affective commitment to change, and whether employee belief to change mediating this relationship. We supposed that change communication and participation will be assessed by employee, which in turn affect belief and affect commitment affective to change. The study was conducted on a manufacturing company which rolled out changes on grading dan performance management systems. The primary data in this study were collected via surveys. 250 questionnaires was distributed via head of departments. All of the questionaires returned, but 48 of them rejected due to technical reason. Only 202 were analyzed using path analysis (regression technique) by SPSS for Windows release 15.0. The result shows that: 1) employee assessment toward change communication and participation significantly correlated with affective commitment to change. 2) employee assessment toward change communication and participation also significantly correlated with belief to change. 3) the relationship of employee assessment toward communication and participation with affective commitment to change is fully mediated by belief to change.
