This study aims to examine the effect of intrinsic motivation on innovative work behaviour, considering external rewards as a moderator. The study was conducted at PT J Resources Bolaang Mongondow, a company in the mining industry that faces challenges in commodity price fluctuations, efficiency, environmental sustainability and the need for technological adaptation. The focus of the study was directed at employees with Foreman job level and above who are operationally responsible for improving work processes.
This study uses a quantitative approach with multiple linear regression method, analysed through SPSS version 27 and PROCESS Macro by Andrew F. Hayes to test the moderation effect. The research sample consisted of 171 respondents who met the criteria, with a paired data scheme between subordinates and superiors. Data were collected through online and offline questionnaires with the results showing that intrinsic motivation and external rewards have a positive influence on innovative work behaviour, both simultaneously and partially. The negative moderating effect of external rewards was not significantly confirmed, indicating that external rewards do not play a role in weakening the influence of intrinsic motivation on innovative work behaviour.
Overall, this study confirms that creating a work environment that accommodates employees' three basic psychological needs as the main elements of intrinsic motivation and rewarding them with financial rewards, non-financial recognition and additional social benefits can make an important contribution to fostering innovative behaviour in the workplace.
