ASIMETRI KONFLIK: PERAN KOMPOSISI KEPRIBADIAN KELOMPOK DAN MANAJEMEN KONFLIK KOLABORASI PADA KREATIVITAS KELOMPOK

Studi ini bertujuan untuk menginvestigasi anteseden dan konsekuen asimetri konflik tugas dan variabel yang berperan memoderasi pengaruh asimetri konflik tugas terhadap konsekuensnya. Secara khusus, studi ini menguji pengaruh komposisi kepribadian kelompok terhadap asimetri konflik tugas dan pengaruh asimetri konflik tugas terhadap kreativitas kelompok. Selain itu, studi ini juga menguji peran manajemen konflik kolaborasi dalam memoderatori pengaruh asimetri konflik tugas terhadap kreativitas kelompok. Penelitian ini melibatkan 478 responden, terdistribusi dalam 78 kelompok kerja, berasal dari 28 organisasi. Jenis kelompok kerja beragam dengan ukuran rata-rata kelompok sebesar 6,1. Semua variabel penelitian diukur dan dianalisis dalam level kelompok. Hasil pengujian dengan analisis regresi hirarkis menunjukkan bahwa komposisi kepribadian neuroticism berpengaruh positif terhadap asimetri konflik tugas. Temuan selanjutnya adalah asimetri konflik tugas berpengaruh positif terhadap kreativitas kelompok dan manajemen konflik kolaborasi memoderasi (melemahkan) pengaruh asimetri konflik tugas terhadap kreativitas kelompok.

This study aims to investigate the antecedents and consequent task conflicts asymmetry and variables that play a role in moderating the impact of task conflicts asymmetric on their consequences. Specifically, this study examines the effect of group personality compositions on task conflict asymmetry and the impact of task conflict asymmetry on group creativity. In addition, the study also examines the role of collaborative conflict management in moderating the influence of task conflict asymmetry on group creativity. Data were collected from 478 respondents, distributed in 78 working groups, coming from 28 organizations. The types of working groups vary with group size of 6.1. All variables were measured and analyzed at the group level. Test results with hierarchical regression analysis showed that the neuroticism personality composition has a positive effect on task conflict asymmetry. The result also indicated that task conflict asymmetry positively affects group creativity and collaborative conflict management moderates (weakens) the impact of task conflict asymmetry on group creativity.
