Penelitian ini bertujuan untuk menguji model hubungan pertukaran pemimpin-anggota (leader-member exchange/LMX) dengan kepuasan kerja dan komitmen organisasional yang dimediasi oleh keadilan organisasional (keadilan distributif dan keadilan prosedural). Hipotesis yang diajukan adalah: LMX berpengaruh positif terhadap keadilan organisasional, keadilan organisasional berpengaruh positif terhadap kepuasan kerja dan komitmen organisasional, LMX berpengaruh positif terhadap kepuasan kerja dan komitmen organisasional, keadilan organisasional memediasi hubungan LMX dengan kepuasan kerja dan komitmen organisasional.

Subyek penelitian adalah 179 karyawan pada beberapa perusahan minyak di Indonesia. Pengumpulan data dilakukan dengan metode survei yang disebarkan kepada responden melalui surat dan e-mail. Metode statistik yang digunakan adalah Structural Equation Modeling (SEM) dengan bantuan program aplikasi AMOS 4.01.

Hasil penelitian menunjukkan bahwa model hubungan pertukaran pemimpin-anggota (LMX) dengan kepuasan kerja dan komitmen organisasional yang dimediasi oleh keadilan organisasional diterima. LMX berpengaruh positif signifikan terhadap keadilan organisasional dan kepuasan kerja, dan berpengaruh positif tidak signifikan terhadap komitmen organisasional. Keadilan organisasional berpengaruh positif signifikan terhadap kepuasan kerja dan komitmen organisasional. Keadilan organisasional secara signifikan memediasi hubungan LMX dengan kepuasan kerja dan komitmen organisasional.

This research developed and tested a model of the relationship between leader¬member exchange (LMX) and job satisfaction, organizational commitment, and organizational justice (distributive justice and procedural justice) as mediating variable. The hypotheses proposed are the positive effect of LMX on organizational justice, the positive effect of organizational justice on job satisfaction and organizational commitment, the positive effect of LMX on job satisfaction and organizational commitment, the mediating effect of organizational justice on the relationship between LMX and job satisfaction, organizational commitment.

The subjects' research was oil companies workers in Indonesia. The data collected by survey method, and questioners distributed to respondent by mail and e-mail. The statistic method that used was Structural Equation Modeling (SEM) assisted by application of AMOS 4.01 programs.

The results showed that model of the relationship between leader-member exchange (LMX) and job satisfaction, organizational commitment, and organizational justice as mediating variable accepted. LMX has a significantly positive effect on organizational justice and job satisfaction, and LMX has a non significantly positive effect on commitment organizational. Organizational justice has a significantly positive effect on job satisfaction and organizational commitment. Organizational justice significantly mediated the relationship between LMX and job satisfaction, organizational commitment
