A conflict study is constantly updated with the subject variation and different empirical circumstances. In order to add the conflict studies variation, this research describes the dynamics happened between the employer and the quadriplegic workers in the craft industries, precisely at Mandiri Craft. The main argument in this research is the existence of disabled workers in the world of work who experience rapid development that create the dynamic conflict of industrial relation. Mandiri Craft as a craft industry which employs the quadriplegic workers becomes a quite unique object of study. This uniqueness is studied using qualitative method with single intertwined case study. The case study becomes the suitable approach in the conflict case between the employer and the quadriplegic workers, since this case is extreme and has never happened before. Data gathering was done by conducting the semi-structured interview to the informants who were obtained from purposive sampling method. Data was processed by doing the pairing pattern particularly on conflict pattern and its cause, also done the triangulation among the quadriplegic workers, the employer, and the advisor/supervisor until it is proven valid. The analysis in this research was divided into 3 periods. The first period (2008-2012), the cause of conflict in this period was the inappropriate working circumstances. It was shown in the unreasonable salary, unavailability of social security workers, employment opportunities, social invidious, and lack of fulfillment in the working place. The second period (2012-2014), the exploitation experienced by the quadriplegic workers and commodificiation of vulnerability with disabilities done by the employer to obtain the personal benefits, creating unhealthy working circumstance. The commodification of vulnerability was done in the promotion and relief proposal submission which accentuate the weakness and powerlessness of the quadriplegic workers to gain the sympathy and empathy from the grantors. Afterwards, the grant is used to certain authorities only. Furthermore, unilateral dismissal happened in almost half of the quadriplegic workers, namely those who protest a lot and are too weak. On the other hand, divisive politics done by the employer to the foundation advisor/supervisor with data manipulation of the institution which was fatal, creating distrusted relation among the founder of Mandiri Craft. Other causes are the existence of rebranding which was secretly conducted by the employer. The deed of foundation initially made by Yayasan Penyandang Cacat Mandiri which was socially oriented later on it was rebranded into Mandiri Craft for the sake of profits without supervisor’s erudition. The accumulation of conflict culminated in mid-August 2014. The conflict dynamics between the employer and quadriplegic above met the fluctuated trend of conflict intensity, however this conflict is still relatively a moderate conflict which can be compromised. Some of radical conflict point showed in the peak but it did not achieve the anarchy activities. The conclusion of this research is conflict which is happened in the vulnerable group (including children, women, elderly people, people with disabilities, and other marginalized communities) in an institution tends to have longer process with a not-so-fluctuated dynamics than other conflict groups. Aside of a weak bargaining position factor, another power source (financial and law) have not been able to undertake their welfare. If that vulnerable group is included in certain conflict group, it is because of its condition “along” with other conflict groups.
